Pick an academy intake at under-9 level, anywhere in Europe, and count the birthdays. You'll find something close to a straight downward slope β€” a lot of children born in the first three months after the age cut-off, fewer in the middle, and very few born in the final quarter.

This is the relative age effect and it has been documented, repeatedly, in football and in essentially every other age-graded sport, for over thirty years. The research is not ambiguous. And the selection patterns have barely shifted.

The mechanism is boring and obvious

A child born in the first month after the cut-off can be almost twelve months older than one born in the last. At age nine, twelve months is an enormous developmental gap. The older child is bigger, faster, more coordinated, and has had a year longer to practise everything.

So at a trial, he looks better. Not because he has more potential, but because he has more months. And the scout, watching a hundred kids for ninety minutes, is going to select the ones who look better, because that's what selection is.

The child then gets more coaching, better facilities, stronger teammates and more matches, which makes him genuinely better, which confirms the original judgement. The advantage compounds. By fourteen it's no longer possible to distinguish the effect of the birth date from the effect of six years of superior development, because they've merged.

The bit that should embarrass everyone

Here's what makes it more than an academic curiosity.

The relative age effect in academy intakes is strong. The relative age effect among players who actually go on to have long, successful senior careers is much weaker β€” and there's a body of work suggesting that the late-born players who do make it through tend to outperform their early-born peers at senior level.

The explanation usually offered is the underdog hypothesis: a smaller, younger player who survives selection has had to develop skills the bigger ones never needed. Better close control, better decision-making, better body positioning to protect the ball, more resilience. He couldn't win a physical duel at eleven so he learned not to be in one.

If that's right β€” and I think the evidence is suggestive rather than conclusive β€” then the systems are not just being unfair to late-born children. They are systematically discarding the players most likely to succeed. That's a straightforward efficiency failure and it should bother clubs on purely commercial grounds.

Why nothing changes

Several reasons, and none of them are stupid, which is why the problem persists.

Selection happens under time pressure. A scout at a trial has limited information and limited time. Physical dominance is the most visible signal available. Correcting for birth date requires a deliberate, effortful adjustment against a very strong perceptual pull.

Coaches are judged on results. An academy coach whose team wins gets noticed. Bigger players win more games at young ages. The incentive points directly at selecting for maturity.

The alternatives are administratively painful. Bio-banding β€” grouping by biological maturity rather than chronological age β€” genuinely works, but it requires measurement, it disrupts friendship groups, it confuses parents, and it costs money. Rotating cut-off dates would help but requires coordination across an entire federation.

Nobody owns the problem. A single club that fixes its own selection process bears all the cost and captures only part of the benefit, because the players it develops can be bought by anyone. Classic collective action failure.

Things that actually help

A few interventions have real evidence behind them, and they're not all expensive.

Show the scouts the birth dates. Sounds trivially simple. It is, and it works, at least partially. Just displaying birth quarter next to each name during selection meetings measurably shifts the distribution, because it makes an invisible bias visible at the moment of decision.

Bio-banding for a portion of the calendar. Not all year β€” the social costs are real. But playing a few blocks of games grouped by maturity rather than age gives late developers a chance to demonstrate what they can do without being physically overwhelmed, and it gives early developers the extremely valuable experience of not being the biggest.

Delayed selection. Simply not making binding decisions until fourteen or fifteen. Some federations have moved this way and the logic is sound β€” the later you decide, the less the birth date matters. The obstacle is competitive; nobody wants to be the club that lets a talent go elsewhere at eleven.

Quotas by birth quarter. Blunt, unpopular, effective. If a quarter of every intake must come from each birth quarter, the problem disappears by definition. The objection is that you're selecting worse players in the short term, which is true, and missing the point.

What a coach can do on Tuesday

Most people reading this don't run an academy and can't change a federation's policy. But there's a version of this that applies at every level.

Know your squad's birth dates. Actually know them, not vaguely. When you're deciding who plays and who doesn't, who gets the important role and who fills in, be aware that the kid you think is behind might be eleven months younger than the one you think is ahead.

And be careful about what you tell them. A late-born eleven-year-old who is told he's not strong enough, or not quick enough, is being told something about his body's schedule rather than his ability, and he will hear it as a permanent judgement. A lot of players are lost at that moment, not by selection but by discouragement, and that one is entirely within a coach's control.
